How Credit Unions Are Using AI to Get Frontline Employees Ready Faster

Financial Partners and Citadel credit unions share how Knowledge Assistant, Posh Simulator and CoachQA get new frontline employees ready faster.

Credit unions are cutting frontline ramp time in half by giving new employees three things: instant answers, a safe place to practice and coaching at scale. I saw it firsthand on our September 30 webinar with Michael Cooney, VP of Learning and Development at Financial Partners Credit Union, and John Miller, VP of Call Center Operations and Strategy at Citadel Credit Union.

I spent most of my career inside financial institutions, and I still remember the three-ring binder on my desk. The frontline job looks very different now. We need people productive faster, members expect confident answers right away, and so much institutional knowledge still lives with our five-year veterans.

So here's the question I keep asking: what if a new employee could benefit from five years of institutional knowledge on day one? Not have five years of judgment. That still takes time. But benefit from it.

How does Knowledge Assistant help employees answer members faster?

Think about the old path: learn it, try to remember it, search for it, ask somebody, then answer the member. That's five steps before you've helped anyone. I even had a Teams chat just for employees to ask each other questions, which meant tying up someone who should have been focused on their own member.

With Knowledge Assistant, employees ask the question and get the approved answer, with scripting and objection handling built in. Michael's team used it to launch Relationship Rewards, and reps now calculate a member's projected points live on the call.

Hudson Valley CU saw it hit the bottom line. Knowledge Assistant cut new-hire time to loan origination from six months to three, worth over $500,000 in loan dollars per new hire in year one. Funded share rose from 39% to over 50%.

How does Posh Simulator change frontline training?

My favorite line from the whole session: don't let the member be the training ground. I've run frontline teams where the process was learn, shadow, listen, try it with a member and hope it works out. Simulator gives employees somewhere to get it wrong first.

Financial Partners had an ID verification program that sat flat for over a year. After pairing a short e-learning with Simulator practice, Michael saw enrollments rise roughly 6x in about two weeks. And the top performers? New hires.

His formula fits in 30 minutes: five to ten minutes of e-learning, then several simulator attempts. Scores jump from the first try to the second every time, and calling it a game keeps people coming back.

How does CoachQA improve coaching and member experience?

When I ran QA, we reviewed less than 1% of calls and hoped we picked the right ones. CoachQA analyzes interactions at scale, so QA becomes less about the score and more about the insight.

John's story is the one I tell everyone. Citadel kept seeing agents with high QA scores whose members still left unhappy. CoachQA flagged the same two issues again and again: talking over members and not acknowledging the problem. So John cut Citadel's QA form from 14 questions to 6, built around empathy and active listening, and he credits the change with helping improve NPS.

Those insights feed the other two tools. A knowledge gap gets fixed in Knowledge Assistant. A skills gap becomes a new Simulator scenario.

Traditionally 60 days or more. Financial Partners Credit Union now targets 30 days, depending on the employee. At Citadel Credit Union, full independence used to take about six months, and Knowledge Assistant is shortening that.

No. It points them to the right conversations. Michael uses Simulator scores to decide: cheer on the 90s and 100s, coach the 60s to 80s, and troubleshoot anything near zero.

Clean up its knowledge. AI is only as good as the information behind it. Financial Partners' procedures were spread across an intranet, SharePoint and a locked desk drawer before it organized them with Posh.

The bottom line

Members don't know whether they're talking to someone who's been there three months or five years, and it shouldn't matter. They know whether it felt easy, confident and helpful. AI doesn't replace great employees. It helps every employee become great faster.
